Operations recruitment in
Italy
Senior operations leaders placed across Milan, Rome, Turin. Native local sourcing, written Italy compensation benchmarks and a single accountable consultant on every search.
Italy is one of the most active senior operations hiring markets in continental Europe and a core part of our European desk. Milan concentrates the largest pool of senior operations leadership, with Rome and Turin adding distinct sector mixes and a credible secondary pool. Roughly one in six of our active senior operations mandates sits in Italy, and we run every search with native local sourcing capacity rather than English-only LinkedIn outreach.
A typical Italy operations brief on our desk is a Series B or Series C scale-up hiring its first senior operations leader out of Milan, a US scale-up landing a regional leader for Italy or wider EMEA, an established local group quietly replacing a senior operations executive after a missed plan, or a private equity-backed portfolio company appointing a CXO to drive the next leg of growth before exit. Each search is run by a single accountable consultant with native Italian sourcing capacity.
Milan concentrates the deepest senior operations pool in Italy. Our typical brief is a Series B to Series D scale-up hiring its first COO, a PE-backed mid-market platform replacing a Head of Operations after an integration miss, or a US scale-up landing a Director of RevOps EMEA. We treat operations leadership as a value-creation function, not a back-office function.

- Market context -
The Italy operations talent market in 2026
Italy concentrates senior commercial, marketing and engineering leadership in Milan, with Rome leading on government-adjacent, defence, energy and large-cap services, and Turin anchoring automotive, mobility and industrial leadership. Bologna and Padua add a credible Emilia-Romagna and Veneto cluster across packaging, automation, fashion-tech and B2B SaaS. Milan in particular has built a deep bench of executives moving between fashion, luxury, fintech, B2B SaaS and PE-backed mid-market platforms.
Senior Italian hiring is relationship-led, slower than UK or US benchmarks and rewards consultative recruiters with deep market knowledge. Candidates above team-lead level treat written rigour, transparent compensation modelling and credible reference networks as basic table stakes. The Italian market also has an unusually large gap between candidate-reported and actual on-target earnings, which is why we always validate compensation against signed offer data rather than self-reported numbers.
Senior operations leadership demand concentrates on COO, VP Operations, Director of RevOps, Head of Customer Success and Director of Supply Chain mandates, with about a third of mandates being confidential off-market replacements. Cross-border Italian mandates frequently combine Italy and Spain (Southern Europe), Italy and DACH (industrial), or Italy and the UK (financial services and luxury). We brief candidates honestly on the realistic Milan-Rome split, on the dirigente versus quadro distinction, on TFR (trattamento di fine rapporto) accruals and on the credibility of the hiring leader they will report to.
- What we recruit -
Operations recruitment roles we recruit in Italy
Across the senior operations leadership stack in Italy, from Head of Customer Success through Chief Operating Officer. Every search runs with native local sourcing and a single accountable consultant. We do not staff junior or coordinator-level operations roles as standalone searches.
- Chief Operating Officer (COO) for Series C and Series D scale-ups
- VP Operations and Head of Operations
- Director of Revenue Operations (RevOps)
- Head of Customer Success and VP Customer Success
- Director of Supply Chain and Head of Procurement
- Director of FP&A and VP Finance Operations
- Head of People Operations and Head of Workplace
- Head of Programme Management and Head of PMO
- Director of Customer Operations and Support
Most of our Italy operations mandates land in the 130k to 250k EUR base salary range, with bonus calibrated against efficiency, churn and gross-margin outcomes. Where a COO mandate sits inside a Series C-to-IPO trajectory or a PE buy-and-build platform, we plan around a 12 to 16 week search cycle and brief every candidate honestly on operating model maturity, current systems stack and the realistic CFO and CEO operating cadence.
- Compensation -
Senior operations compensation benchmarks (Milan-based)
Italy operations packages typically combine a base salary, a bonus or OTE-driven variable, equity in scale-up environments and an extensive benefits package (supplementary pension, supplementary health, mobility allowance and where applicable a tax incentive scheme). Total cash figures below are ranges we have actually offered and seen accepted on Milan-based mandates over the last 18 months.
| Role | Base | Bonus | Equity | Total cash |
|---|---|---|---|---|
| Head of Customer Success | 80k - 100k | 20 - 30% | Modest scale-up grant | 95k - 135k |
| Director of RevOps | 95k - 125k | 20 - 35% | 0.10 - 0.20% | 115k - 170k |
| Head of Operations | 110k - 140k | 25 - 40% | 0.10 - 0.30% | 135k - 195k |
| VP Operations | 135k - 170k | 30 - 50% | 0.30 - 0.80% | 170k - 255k |
| Chief Operating Officer | 170k - 240k | 40 - 70% | 1.0 - 3.0% | 240k - 410k |
Indicative ranges for VC-backed scale-ups and PE-backed mid-market businesses based in Milan. Secondary cities (Rome, Turin) typically run 5 to 15 percent below Milan on base, with materially different bonus and benefits treatment depending on the convention collective or CCNL applied.
- Local mechanics -
CCNL, dirigente status, Decreto Crescita and the Carta Blu UE
Senior Italian hires are typically engaged on a contratto a tempo indeterminato governed by the Codice Civile and the relevant CCNL (Contratto Collettivo Nazionale di Lavoro), most often the CCNL Dirigenti Industria, the CCNL Dirigenti Commercio or the CCNL Dirigenti Aziende del Terziario. Dirigente status is the formal Italian executive grade and carries materially different notice, indemnity, supplementary pension (Previndai or Previndapi) and supplementary health (FASI or FASDAC) treatment versus the ordinary quadro grade.
Notice periods for dirigenti range from six months at Director level to twelve months at executive committee level, with an additional indemnity in lieu of notice and accrued TFR (one month of salary per year of service, revalued annually) on exit. Negotiated dirigente exits are almost always structured as a verbale di conciliazione in sede protetta (DRT or trade union) with a settlement covering at least the contractual indemnita supplementare, plus accrued TFR, prorated bonuses and any non-compete consideration.
For non-EU hires, the Carta Blu UE (Italian EU Blue Card) is the default route, with a 2024 reform aligning the salary threshold to roughly 1.0 to 1.5 times the average Italian gross annual salary depending on shortage occupation status. The Decreto Crescita impatriati regime, in its post-2024 form, allows qualifying inbound senior hires to exclude 50 percent of Italian-source employment income from taxable base for five years (with stricter eligibility versus the pre-reform 70 percent regime). We coordinate with specialist Milan immigration and tax counsel on every senior international Italian hire so the net offer is credible from the first conversation.

Why founders, PE sponsors and boards brief us on Italy operations searches
A short, honest answer for why a specialist boutique like Go Ahead HiRe still wins on senior Italy operations mandates against larger generalist firms.
Operations as value creation
We calibrate every senior operations brief against gross margin, churn, OTE-to-quota efficiency and operating model maturity, not against headcount or process compliance.

How do you handle CCNL Dirigenti and the Decreto Crescita impatriati regime in offer negotiations?
We model the gross-to-net impact of dirigente or Amministratore Delegato status and the relevant Decreto Crescita impatriati regime for every relocation candidate at shortlist stage and present it in the written offer briefing. We are not tax counsel; we coordinate with specialist Italian payroll, immigration and global mobility partners on every cross-border close.

Can you confidentially replace an under-performing senior operations leader in Italy?
Yes. Confidential replacement of an incumbent senior operations leader is one of our most common Italy mandates.
