- Inside the Spain market -

How we run senior searches in Spain

Spain has matured into one of the most active senior hiring markets in southern Europe. Madrid leads on senior corporate, finance, energy and consulting leadership, while Barcelona is the centre of gravity for tech, consumer, e-commerce and lifestyle brand leadership. Valencia, Bilbao, Seville and Malaga add genuine depth across SaaS, fintech, tourism and industrial leadership. Iberia (Spain plus Portugal) is increasingly briefed as a single regional mandate, particularly for SaaS and consumer leadership covering Madrid, Barcelona and Lisbon.

A typical Go Ahead HiRe brief in Spain is a US or UK SaaS scale-up landing its first Country Manager Iberia in Madrid or Barcelona, a Spanish scale-up appointing a senior commercial leader for a new vertical, or an established European group consolidating regional commercial leadership across Spain and Portugal. Around 60 percent of our Spanish work runs in English for international scale-up environments and 40 percent in Spanish for traditional corporate or client-facing leadership. We maintain native Spanish sourcing capacity for both contexts.

Spanish senior hiring rewards relationship-led sourcing and a clear written brief. Candidates expect a structured interview process, transparent compensation banding and a credible explanation of the role inside the broader organisation. They are generally responsive to well-framed outreach in either Spanish or English and respond particularly well to references from shared connections in the Madrid or Barcelona scale-up scene.

- Where we hire -

Senior hiring hubs across Spain

A grounded view of where senior Spain candidate pools actually sit, and how each hub differs in pace, comp and culture.

01

Madrid

Madrid concentrates senior Spanish leadership across banking, energy, consulting, telecoms, B2B SaaS and corporate finance. It is the natural landing pad for international companies opening a Spanish entity and the obvious base for a Country Manager Iberia or VP Southern Europe role. Comp at senior level in Madrid scale-ups now broadly tracks Barcelona and is approaching Berlin levels for SaaS leadership.

02

Barcelona

Barcelona anchors Spanish tech, consumer, e-commerce, lifestyle, fashion and creative leadership. The 22@ district, Poblenou and the broader downtown concentrate the SaaS and tech scene, while the Pedralbes and Sarria areas carry corporate and family-owned business leadership. Catalan language credibility matters at senior client-facing level in Catalonia and we screen for it explicitly when relevant.

03

Valencia, Bilbao and the regions

Valencia has emerged as a credible third Spanish hub for senior tech, fintech and SaaS leadership, supported by relocation from Madrid and Barcelona at director level for cost-of-living and quality-of-life reasons. Bilbao carries industrial, energy and corporate leadership in the Basque region. Malaga and Seville add real depth in tourism, B2B SaaS and consumer leadership.

Salary, notice and work permits

The three operational questions we get asked most often when a senior Spain search starts.

Spanish senior salary and bonus norms

Senior individual contributor base salaries in Spain typically run from 60,000 to 100,000 euros with 10 to 20 percent bonus. Director and VP roles cluster between 100,000 and 170,000 euros base with bonuses of 20 to 35 percent and equity in scale-up environments. Director General and Country Manager Iberia packages for Series C+ businesses regularly exceed 200,000 euros in total cash, with meaningful equity. Outside Madrid and Barcelona, base salaries typically run 15 to 20 percent below the major-hub benchmark. The 14th month payment is common (often paid as two extra payslips in summer and at year end), as are lunch vouchers and private health insurance.

Notice periods and Spanish employment contracts

Spanish notice periods are typically 15 days to one month for individual contributors and 1 to 3 months for senior staff under collective agreements (convenios colectivos), with some senior management contracts (alta direccion) carrying up to 3 month notice and structured indemnity provisions. Contracts are written in Spanish for the local entity. Termination is structured: dismissal for objective causes carries 20 days per year of service, while dismissal without cause carries 33 days per year of service capped at 24 months. Senior hires typically take 6 to 10 weeks from offer to start date.

Digital nomad visa and Highly Qualified Professional route

For non-EU senior hires, Spain offers two productive routes. The Highly Qualified Professional (HQP) visa is the standard pathway for senior salaried employees and is processed in around 6 to 8 weeks once the work permit is approved. The Digital Nomad Visa, introduced in 2023, offers a flexible route for remote-first senior hires from non-EU countries (including UK nationals post-Brexit) and includes a favourable Beckham-rule tax regime for qualifying applicants. We coordinate with specialist Spanish immigration counsel on every relocation hire.

- Pitfalls we coach around -

Common cross-border pitfalls in Spain

The mistakes international hiring teams make most often when running a senior Spain search for the first time, and how we plan around them.

01

Underestimating regional language preferences

Catalan in Catalonia, Basque (Euskara) in the Basque Country and Galician in Galicia carry real cultural weight in client-facing leadership. A Country Manager Iberia who only speaks Madrid Spanish can struggle to build relationships with Catalan customers. We screen for regional language credibility when the role demands it.

02

Treating Spain and Portugal as one homogenous Iberia

Iberia is increasingly briefed as one mandate, but Spain and Portugal have meaningfully different employment law, comp norms and candidate pools. We map both markets explicitly when an Iberia brief comes in rather than defaulting to Madrid-only candidates.

03

Anchoring comp to Madrid only

Madrid and Barcelona senior comp now broadly track each other for SaaS leadership, but Valencia, Bilbao, Seville and Malaga typically run 15 to 20 percent below. Anchoring offers to Madrid benchmarks across the country risks overpaying in the regions, while anchoring to national medians loses every senior Madrid or Barcelona candidate.

- Working culture -

How Spain senior candidates actually work

  • Spanish professional culture rewards relationship-led trust and clear written briefs. Senior candidates respond best to outreach that references shared connections and reads as considered.
  • Working language at senior level varies sharply by sector: SaaS and international scale-ups operate largely in English, while traditional corporates, banking and family-owned businesses operate in Spanish.
  • Decision-making is typically consultative within the leadership team. Senior hires who arrive expecting unilateral authority often need to recalibrate in their first 90 days.

Hiring, comp and Spain employment law

Five practical answers about how Go Ahead HiRe runs senior searches in Spain.

Last reviewed: · Source: goaheadhire.com

Do you cover Spain and Portugal together as an Iberia mandate?

Yes. Around half our Spanish work is now briefed as a wider Iberia (Spain plus Portugal) mandate, particularly for SaaS, consumer and B2B leadership covering Madrid, Barcelona and Lisbon. We map both markets in parallel and advise on the optimal home-base location for the role.

Do you screen for Catalan, Basque or Galician language credibility when the role demands it?

Yes. For client-facing senior leadership in Catalonia, the Basque Country or Galicia we confirm the regional language requirement during the briefing call and screen explicitly during the longlist stage rather than discovering gaps during interviews. For pan-Iberia roles based in Madrid, Spanish is typically sufficient.

How does the Spanish digital nomad visa work for a remote-first senior hire?

The digital nomad visa, introduced in 2023, allows non-EU citizens (including UK nationals post-Brexit) to live in Spain while working remotely for a non-Spanish employer or as a freelancer, subject to income thresholds and conditions. Qualifying applicants can also access the Beckham-rule tax regime, capping income tax at 24 percent on Spanish-source income up to 600,000 euros for the first six years. We brief candidates on the route during offer.

How long does a senior search in Spain typically take to close?

Most Spanish VP, Country Manager and Director General searches close within 7 to 11 weeks of kickoff. We commit to a calibrated longlist within 2 to 3 weeks regardless of city. Highly confidential or rare-language Iberia searches (for example a Portuguese-fluent senior leader covering Spain and Portugal from Madrid) can stretch toward 12 weeks.

Can you handle alta direccion (senior management) contracts in Spain?

Yes. Alta direccion is the special Spanish employment regime for senior management roles with executive committee or board-reporting responsibilities. It carries different notice, indemnity and termination provisions from the standard CDI. We brief both sides on the regime and coordinate with specialist Spanish labour counsel on the contract drafting and offer terms.
