Operations recruitment in
Spain
Senior operations leaders placed across Madrid, Barcelona, Valencia. Native local sourcing, written Spain compensation benchmarks and a single accountable consultant on every search.
Spain is one of the most active senior operations hiring markets in continental Europe and a core part of our European desk. Madrid concentrates the largest pool of senior operations leadership, with Barcelona and Valencia adding distinct sector mixes and a credible secondary pool. Roughly one in six of our active senior operations mandates sits in Spain, and we run every search with native local sourcing capacity rather than English-only LinkedIn outreach.
A typical Spain operations brief on our desk is a Series B or Series C scale-up hiring its first senior operations leader out of Madrid, a US scale-up landing a regional leader for Spain or wider EMEA, an established local group quietly replacing a senior operations executive after a missed plan, or a private equity-backed portfolio company appointing a CXO to drive the next leg of growth before exit. Each search is run by a single accountable consultant with native Spanish sourcing capacity.
Madrid concentrates the deepest senior operations pool in Spain. Our typical brief is a Series B to Series D scale-up hiring its first COO, a PE-backed mid-market platform replacing a Head of Operations after an integration miss, or a US scale-up landing a Director of RevOps EMEA. We treat operations leadership as a value-creation function, not a back-office function.

- Market context -
The Spain operations talent market in 2026
Spain is the fastest-rising senior hiring market in southern Europe, with two anchor city economies and a credible bench of secondary hubs. Madrid is the corporate, financial and government-adjacent capital and concentrates Iberian and LATAM-facing leadership, including Country Manager Iberia, MD LATAM and General Manager South Europe roles. Barcelona is the technology, design, marketing and life-sciences capital, with a deep international scale-up community in the 22@ district and a steady pipeline of senior product, engineering and growth marketing leaders.
Valencia, Bilbao and Malaga have each become serious secondary senior pools. Valencia anchors B2B SaaS and creative-led product companies, Bilbao concentrates industrial, energy and renewables leadership, and Malaga (driven by the TechPark and the digital nomad influx) has built a credible pool of engineering managers, RevOps directors and CMOs serving European and US scale-ups remotely. We brief candidates honestly on the realistic Madrid/Barcelona compensation differential and on the relocation deltas to secondary cities.
Senior operations leadership demand concentrates on COO, VP Operations, Director of RevOps, Head of Customer Success and Director of Supply Chain mandates, with about a third of mandates being confidential off-market replacements. Senior Spanish hiring is collegial, relationship-led and rewards consistency over volume. Hiring managers expect a calibrated longlist with a written rationale, candidates respond best to thoughtful first-message outreach in Spanish, and final-stage closes are won as much on the credibility of the hiring leader as on raw compensation. We run every Iberian search with native Spanish sourcing and Catalan-aware sourcing in Barcelona where the brief warrants it.
- What we recruit -
Operations recruitment roles we recruit in Spain
Across the senior operations leadership stack in Spain, from Head of Customer Success through Chief Operating Officer. Every search runs with native local sourcing and a single accountable consultant. We do not staff junior or coordinator-level operations roles as standalone searches.
- Chief Operating Officer (COO) for Series C and Series D scale-ups
- VP Operations and Head of Operations
- Director of Revenue Operations (RevOps)
- Head of Customer Success and VP Customer Success
- Director of Supply Chain and Head of Procurement
- Director of FP&A and VP Finance Operations
- Head of People Operations and Head of Workplace
- Head of Programme Management and Head of PMO
- Director of Customer Operations and Support
Most of our Spain operations mandates land in the 130k to 250k EUR base salary range, with bonus calibrated against efficiency, churn and gross-margin outcomes. Where a COO mandate sits inside a Series C-to-IPO trajectory or a PE buy-and-build platform, we plan around a 12 to 16 week search cycle and brief every candidate honestly on operating model maturity, current systems stack and the realistic CFO and CEO operating cadence.
- Compensation -
Senior operations compensation benchmarks (Madrid-based)
Spain operations packages typically combine a base salary, a bonus or OTE-driven variable, equity in scale-up environments and an extensive benefits package (supplementary pension, supplementary health, mobility allowance and where applicable a tax incentive scheme). Total cash figures below are ranges we have actually offered and seen accepted on Madrid-based mandates over the last 18 months.
| Role | Base | Bonus | Equity | Total cash |
|---|---|---|---|---|
| Head of Customer Success | 70k - 95k | 20 - 30% | Modest scale-up grant | 85k - 120k |
| Director of RevOps | 85k - 115k | 20 - 35% | 0.10 - 0.20% | 105k - 160k |
| Head of Operations | 100k - 130k | 25 - 40% | 0.10 - 0.30% | 125k - 180k |
| VP Operations | 120k - 160k | 30 - 50% | 0.30 - 0.80% | 160k - 240k |
| Chief Operating Officer | 160k - 225k | 40 - 70% | 1.0 - 3.0% | 225k - 380k |
Indicative ranges for VC-backed scale-ups and PE-backed mid-market businesses based in Madrid. Secondary cities (Barcelona, Valencia) typically run 5 to 15 percent below Madrid on base, with materially different bonus and benefits treatment depending on the convention collective or CCNL applied.
- Local mechanics -
Contrato indefinido, alta direccion and the Spanish digital nomad regime
Senior Spanish hires are typically engaged on a contrato indefinido (open-ended employment contract) governed by the Estatuto de los Trabajadores and the relevant convenio colectivo. C-level roles (CEO, COO, Director General) are usually engaged under the special alta direccion regime (Real Decreto 1382/1985), which carves out a different notice, indemnity and termination framework from the ordinary Estatuto. Standard senior notice in Spain ranges from one month at Director level to three months at VP level, with the alta direccion regime allowing tailored notice and indemnity by mutual agreement.
Termination of a Spanish senior hire is governed by indemnizacion por despido improcedente (33 days per year of service for post-2012 service, capped at 24 months) where the dismissal cannot be objectively justified, and by the lower indemnizacion por despido objetivo (20 days per year, capped at 12 months) where it can. Negotiated exits are usually structured as a despido improcedente with a finiquito covering accrued holiday, prorated extra payments and any settlement on top. We brief every hiring team on the realistic indemnity envelope before kickoff so the offer is sustainable.
For non-EU hires, the Ley de Movilidad Internacional (Law 14/2013) and the 2023 digital nomad framework offer the fastest senior route into Spain. The visado para profesionales altamente cualificados aligns with the EU Blue Card and processes within around 20 working days through the UGE-CE. The Beckham Law (Ley Beckham) regime allows a flat 24 percent income tax on Spanish-source income up to 600,000 EUR for the first six tax years for qualifying inbound hires and is often the deciding factor in close races for senior international candidates.
- Why Go Ahead HiRe -
Why founders, PE sponsors and boards brief us on Spain operations searches
A short, honest answer for why a specialist boutique like Go Ahead HiRe still wins on senior Spain operations mandates against larger generalist firms.
Operations as value creation
We calibrate every senior operations brief against gross margin, churn, OTE-to-quota efficiency and operating model maturity, not against headcount or process compliance.
Native local sourcing as standard
Every Spain operations search runs with native local sourcing rather than English-only outreach. Senior operations leaders self-select hard on this signal.
Calibrated longlist in two to three weeks
Most searches see a written calibrated longlist within 14 to 21 days of kickoff. We share the full longlist, not only the shortlist.
A single accountable consultant
One consultant from kickoff through 90-day review.

How do you handle the alta direccion regime and the Beckham Law in offer negotiations?
We model the gross-to-net impact of Director General or Consejero Delegado under the alta direccion regime status and the relevant Beckham Law regime for every relocation candidate at shortlist stage and present it in the written offer briefing. We are not tax counsel; we coordinate with specialist Spanish payroll, immigration and global mobility partners on every cross-border close.

Can you confidentially replace an under-performing senior operations leader in Spain?
Yes. Confidential replacement of an incumbent senior operations leader is one of our most common Spain mandates. We run the search off-market with no public posting, the incumbent only learns at handover, and we coordinate with employment counsel on the structured exit (finiquito and despido improcedente).
