Management and leadership recruitment in
Spain

Senior leadership leaders placed across Madrid, Barcelona, Valencia. Native local sourcing, written Spain compensation benchmarks and a single accountable consultant on every search.

Spain is one of the most active senior leadership hiring markets in continental Europe and a core part of our European desk. Madrid concentrates the largest pool of senior leadership leadership, with Barcelona and Valencia adding distinct sector mixes and a credible secondary pool. Roughly one in six of our active senior leadership mandates sits in Spain, and we run every search with native local sourcing capacity rather than English-only LinkedIn outreach.

A typical Spain leadership brief on our desk is a Series B or Series C scale-up hiring its first senior leadership leader out of Madrid, a US scale-up landing a regional leader for Spain or wider EMEA, an established local group quietly replacing a senior leadership executive after a missed plan, or a private equity-backed portfolio company appointing a CXO to drive the next leg of growth before exit. Each search is run by a single accountable consultant with native Spanish sourcing capacity.

Executive briefs in Spain are almost always retained, almost always confidential, and frequently sit on a board-level succession plan rather than a job description. We treat each Madrid-based executive search as a board-grade engagement, with written milestones, named accountability and a discreet sourcing footprint.

- Market context -

The Spain leadership talent market in 2026

Spain is the fastest-rising senior hiring market in southern Europe, with two anchor city economies and a credible bench of secondary hubs. Madrid is the corporate, financial and government-adjacent capital and concentrates Iberian and LATAM-facing leadership, including Country Manager Iberia, MD LATAM and General Manager South Europe roles. Barcelona is the technology, design, marketing and life-sciences capital, with a deep international scale-up community in the 22@ district and a steady pipeline of senior product, engineering and growth marketing leaders.

Valencia, Bilbao and Malaga have each become serious secondary senior pools. Valencia anchors B2B SaaS and creative-led product companies, Bilbao concentrates industrial, energy and renewables leadership, and Malaga (driven by the TechPark and the digital nomad influx) has built a credible pool of engineering managers, RevOps directors and CMOs serving European and US scale-ups remotely. We brief candidates honestly on the realistic Madrid/Barcelona compensation differential and on the relocation deltas to secondary cities.

Demand for executive leadership concentrates on Country Manager, Managing Director, General Manager, CEO and Board Director mandates, with the majority being confidential off-market replacements driven by PE sponsors, founders or boards. Senior Spanish hiring is collegial, relationship-led and rewards consistency over volume. Hiring managers expect a calibrated longlist with a written rationale, candidates respond best to thoughtful first-message outreach in Spanish, and final-stage closes are won as much on the credibility of the hiring leader as on raw compensation. We run every Iberian search with native Spanish sourcing and Catalan-aware sourcing in Barcelona where the brief warrants it.

- What we recruit -

Management and leadership recruitment roles we recruit in Spain

Across the executive leadership stack in Spain, with the majority of work at MD, Country Manager, GM, CEO and Board level. Every search runs as retained, off-market wherever the brief allows, with native local sourcing and a single accountable consultant. We do not staff senior individual contributor or middle-manager roles under this practice.

  • Chief Executive Officer (CEO) for Series B to Series D scale-ups
  • Managing Director and Country Manager Spain
  • General Manager (Division or Business Unit)
  • Division President and Regional MD South Europe or DACH
  • Chief of Staff to CEO or Founders
  • MD Europe for US scale-ups landing in Madrid
  • Board Director and Non-Executive Director
  • Confidential CEO replacement for PE-backed mid-market platforms
  • Interim Managing Director and operating partner placements

Most of our Spain executive mandates land in the 250k to 500k EUR base salary range, with the variable plan and LTIP structure tailored to the corporate vehicle (PE-backed platform, listed group, founder-owned scale-up). For PE-sponsored CEO replacements we coordinate with the deal team on the operating partner cadence; for founder-owned vehicles we coordinate with the chair on succession sequencing.

- Compensation -

Executive leadership compensation benchmarks (Madrid-based)

Spain leadership packages typically combine a base salary, a bonus or OTE-driven variable, equity in scale-up environments and an extensive benefits package (supplementary pension, supplementary health, mobility allowance and where applicable a tax incentive scheme). Total cash figures below are ranges we have actually offered and seen accepted on Madrid-based mandates over the last 18 months.

Role Base Bonus Equity Total cash
Country Manager 130k - 175k 40 - 70% 0.30 - 1.00% 180k - 295k
Managing Director 145k - 185k 40 - 70% 0.30 - 1.00% 200k - 315k
General Manager (Division) 160k - 210k 50 - 80% 0.50 - 1.50% 230k - 375k
CEO Series B/C 180k - 240k 50 - 100% 1.5 - 4.0% 270k - 475k
CEO PE-backed mid-market 215k - 325k 50 - 150% 2 - 6% LTIP 325k - 790k

Indicative ranges for VC-backed scale-ups and PE-backed mid-market businesses based in Madrid. Secondary cities (Barcelona, Valencia) typically run 5 to 15 percent below Madrid on base, with materially different bonus and benefits treatment depending on the convention collective or CCNL applied.

Contrato indefinido, alta direccion and the Spanish digital nomad regime

Senior Spanish hires are typically engaged on a contrato indefinido (open-ended employment contract) governed by the Estatuto de los Trabajadores and the relevant convenio colectivo. C-level roles (CEO, COO, Director General) are usually engaged under the special alta direccion regime (Real Decreto 1382/1985), which carves out a different notice, indemnity and termination framework from the ordinary Estatuto. Standard senior notice in Spain ranges from one month at Director level to three months at VP level, with the alta direccion regime allowing tailored notice and indemnity by mutual agreement.

Termination of a Spanish senior hire is governed by indemnizacion por despido improcedente (33 days per year of service for post-2012 service, capped at 24 months) where the dismissal cannot be objectively justified, and by the lower indemnizacion por despido objetivo (20 days per year, capped at 12 months) where it can. Negotiated exits are usually structured as a despido improcedente with a finiquito covering accrued holiday, prorated extra payments and any settlement on top. We brief every hiring team on the realistic indemnity envelope before kickoff so the offer is sustainable.

For non-EU hires, the Ley de Movilidad Internacional (Law 14/2013) and the 2023 digital nomad framework offer the fastest senior route into Spain. The visado para profesionales altamente cualificados aligns with the EU Blue Card and processes within around 20 working days through the UGE-CE. The Beckham Law (Ley Beckham) regime allows a flat 24 percent income tax on Spanish-source income up to 600,000 EUR for the first six tax years for qualifying inbound hires and is often the deciding factor in close races for senior international candidates.
